How to Hire a Performance Marketer in Bangladesh (What to Look For)
Every week a Bangladeshi founder messages me on LinkedIn or WhatsApp asking the same question: "Vai, ad e bohut taka shesh hocche but result aschena — ekta valo performance marketer kothay paabo?"
The honest answer: the talent pool in Bangladesh has grown massively in the last 3 years, but so has the number of self-styled "Facebook ads experts" with no measurable track record. Knowing how to filter signal from noise before you hire saves you both money and months.
This is the exact framework I would use if I were on the other side of the table hiring a performance marketer for my own business in Dhaka.
What Does a Performance Marketer Actually Do?
A performance marketer is not a graphic designer, a social media manager, or someone who "knows Facebook". A real performance marketer owns four things end to end:
- Strategy — picks the right channels, offers, and audiences for your business stage.
- Execution — sets up tracking, builds campaigns, writes ad copy briefs, manages bidding.
- Analysis — reads the data daily, knows the difference between platform ROAS and blended MER, and turns numbers into decisions.
- Iteration — tests creative, scales winners, kills losers, and compounds results month over month.
If the person you are hiring cannot explain how they handle all four, they are an ad operator, not a performance marketer. The pay gap between the two should reflect that.
For context on what good performance marketing looks like in 2026, see my Meta Ads Bangladesh guide and Google Ads Bangladesh guide.
Red Flags to Watch For
If you see any of these on the first call, walk away.
"I guarantee X ROAS"
Nobody can guarantee ROAS — it depends on your product, margin, pricing, brand, season, and competition. A serious specialist will guarantee process (testing cadence, reporting, transparency), not outcomes.
Won't show real case studies with numbers
"NDA bhai, dekhate parbo na" is a tell. Real practitioners can show at least 2–3 anonymized accounts with screenshots: spend, ROAS, CPL, growth over 3+ months.
Cannot explain breakeven ROAS for your business
Ask: "What ROAS do I need to be profitable?" If they cannot work it out in 60 seconds from your AOV, COGS, and shipping, they will spend your budget blind.
Uses only Boost Post / WhatsApp screenshots as portfolio
Boosting is not performance marketing. The dashboards you want to see are Meta Ads Manager (with the columns customised) and GA4 — not pretty WhatsApp chats.
No tracking setup mentioned
If they do not bring up Pixel, Conversions API, GA4, Google Tag Manager, or UTM tagging in the first conversation, they are running blind campaigns.
Promises results without seeing your funnel
A good specialist asks about your website, checkout, follow-up cadence, and offer before quoting anything. Anyone who quotes a ROAS without seeing your funnel is guessing.
"I work alone but I outsource everything to Fiverr"
Fine for a ৳10k/month task. Not fine for ৳1L/month in ad spend.
The 12 Questions You Should Ask
Send these as a written test or work them into the first call. Note how clearly and quickly they answer.
- Walk me through one campaign you ran in the last 90 days — the goal, what you did, what worked, what didn't.
- How do you set up tracking for a brand new account?
- What's the difference between platform ROAS and MER?
- How do you decide between Search, Shopping, and Performance Max on Google?
- How do you handle creative testing on Meta in 2026?
- What is a healthy CTR / CPM / CPL for [your industry] in Bangladesh?
- How do you report? What is the cadence and what does the report contain?
- What is the minimum monthly ad spend you would recommend for a business at my stage?
- What is your stance on Advantage+ vs manual campaign setups?
- How do you handle creative production — do you brief, design, both?
- Who owns the ad account, Pixel, and Business Manager assets during and after the engagement?
- What does month 1, month 3, and month 6 of working with you typically look like?
A senior marketer can answer all 12 without hesitating. A beginner will dodge or generalise on at least half.
What to Pay in Bangladesh (2026)
Honest market rates as of 2026:
| Profile | Typical monthly retainer | What you should expect |
|---|---|---|
| Junior freelancer (1–2 yrs) | ৳15k–৳30k | Campaign setup, basic optimization. Will need supervision. |
| Mid-level freelancer (3–5 yrs) | ৳35k–৳70k | Full account ownership for ৳50k–৳3L monthly ad spend. |
| Senior independent specialist (6+ yrs) | ৳80k–৳2L+ | Strategy, creative direction, full-funnel ownership, scaling. |
| Small agency (3–8 ppl) | ৳1L–৳5L | Account manager + media buyer + designer. Higher overhead, more capacity. |
| Large agency | ৳5L+ retainer + % of spend | Suited only for big enterprise / multinational brands. |
Rule of thumb: your specialist's fee should be 10–20% of your monthly ad spend for retainer engagements, or a flat project fee for one-time setups. Anyone charging less than ৳15k/month is either a beginner or a side hustler — neither will compound results.
What Results Are Realistic?
In the first 30 days a good performance marketer will:
- Audit and fix tracking gaps
- Rebuild your ad account structure
- Launch 1–2 controlled tests
- Establish clean reporting
You should not expect record-breaking ROAS in month 1. Real gains usually compound by month 2 or 3 as the algorithm learns and creative iterates.
By month 3 you should see one or more of:
- 20–40% lower CPA
- 1.5–3x higher ROAS than your previous benchmark
- More predictable, scalable spend
- Clear insight into what is and isn't working
If three months pass with no movement, the engagement is not working — change something or change the marketer.
How to Trial Someone Before a Full Retainer
A safe approach: pay for a paid audit (৳15k–৳40k) before committing to a monthly retainer. You get:
- A real diagnostic of your current account
- A 30-, 60-, 90-day game plan
- A working sample of how they think and communicate
If their audit deliverable is sharp and specific (not a 50-page generic PDF), then progress to a retainer with confidence.
This is exactly the free growth audit I offer — it is the easiest way for both sides to see if there is a fit before any money changes hands.
TL;DR
Hire someone who:
- Has 5+ years of real ad spend behind them
- Can show numbers, not just screenshots
- Talks about tracking and unit economics on call one
- Charges enough to be senior, but doesn't oversell guarantees
- Treats your account as a partnership, not a service ticket
If you are weighing your options and want a second opinion on your current setup, book a free audit and I will give you an honest assessment — even if I am not the right fit.
